Our challenge began by certifying HR managers in executive coaching and has evolved to maintaining the rigor of the internal coaching project for over 15 years.

We arrived at the European School of Coaching in 2007 to certify HR managers. In the process of getting certified, we discovered a powerful tool that changed us professionally and personally. And we decided that we wanted this excellent thing for everyone.

Over time, we took another step forward in BBVA's extensive tradition of training and developing people: that these certified coaches would undertake Internal Coaching.

The opportunity was to reach more people. The challenge was how it would be positioned, how employees would experience it. We put it at their service under three fundamental pillars: voluntariness, commitment, and confidentiality.

The added value of EEC

The most important value in collaborating with the EEC is how it has helped us to stay on track.
He has provided us with the rigor to maintain coaching at BBVA throughout these more than 15 years with quality and in accordance with the principles we set out, helping to transfer it in all internal coaching editions.

The programme is well put together, with supporting elements, tools, resources, coaching, action protocols... the support from the European School of Coaching has been important in giving the programme meaning.

In coaching processes, coaches have individual and group supervision sessions with EEC coaches. Coaches do not feel alone; they are supported, can talk about situations they are unsure how to resolve, and share their progress and any sticking points.
The EEC is always on hand to remind us and to ensure our principles.

Internal Coaching: a living offer

The availability of Internal Coaching is communicated to employees on the Talent and Culture websites and communication spaces, and specifically, within the development offering. Regarding the management of Internal Coaching, we use an external platform which is integrated into our systems.

The role of the Internal Coach

This work is in addition to the person's job role. The coach is asked how many 8-session processes over 6 months they can take on. Never more than two processes at a time. As for remuneration, it is reflected in the initial certification process itself as an important value contribution for the person being certified.

Internal coaches focus on the individual and the aspects they wish to work on and improve. When we launch processes, we ask coachees to set professional goals, although in practice personal/professional elements get mixed; it's difficult to separate our reality as individuals.

Results

We have 400 internal coaches and 1,250 people have gone through internal coaching processes. In satisfaction surveys of BBVA employees undertaking internal coaching processes, over 80% rate the programme with 9 and 10 out of 10, and state that they found it useful, felt comfortable, and would recommend it to their colleagues as a professional development opportunity.

A consolidated project

The internal coaching programme has been consolidating since 2007, becoming a valued and appreciated resource for employees. The HR management team, despite all its changes over the years, has maintained a functioning programme.

The future of HR

When I started working in the area, we were called Personnel, it evolved to Human Resources, and now it's Talent and Culture. We will continue to transform towards some kind of management that includes the interrelationships and networks that people form through conversations. From a people perspective, a company is a network of conversations and connections that we must understand and facilitate.

In this fast-paced world we live in, I believe people take longer to adapt to change, we have anchors and resistances, and we need support to understand and embrace change. Accompanying people through these processes, from an emotional point of view, is also something we can contribute from our role.
